But just to speak to the Latinx narrative, which is where I'm nestled in over 90% of the student population is of Latinx descent. RYAN ESTES: And I would imagine that its also the kind of thing that has a snowball effect. Why can't we incentivize teachers coming into our district and using some of those funds to incentivize and draw in a more diverse teacher force, which by the way, represents our student population. Or youre working with a challenging student and then youve got to update grades that night because you didnt have time. I'll read a scripture and I'll just sit and I'll meditate and I'll write out what I'm grateful for. You'll get all the student and teacher materials for five days. There's the school phone. And that was a prophetic message that I gave my students and right away all across the globe, we were all just expected to be thrusted into this world of virtual learning. And if you want to retain them, I would almost challenge them to take part of the recruiting budget and put it into additional supports, and see if it retains more teachers than you expect. Try to eliminate surprises, give me an exemplar that I can work towards, just hold my hand, and then Ill feel more confident. So the self-efficacy part with novice teachers was huge. The burning question behind these results is why? And I'd say back then, I don't think they used the term teacher burnout. And so that's of how, we're seeing not just in our building, but just in so many buildings statewide, that teacher absence and obviously leaning into those teacher shortages, people leaving the profession, mid-year. And just really providing those opportunities for our students that are often left on the margins to really close in on some of these issues that are really impacting our kids and our nation's school system. She has helped me down a path of positive and consistent change- it hasnt been easy but her support and advice have helped me make so many changes in my personal and professional life. He said that connecting with people at conferences, through Twitter chats, and PLNs professional learning networks, or personalized learning networks can provide that support that teachers and administrators need. I know exactly what I have to do. There are so many stakeholders that are making decisions for us as classroom teachers, along with our students and families, and they're lacking that teacher narrative and they're lacking that student narrative. If they cant find teachers to fill a slot, they might have to look to those who arent certified yet or who are teaching in a different content area, for example. And I found that when I was supporting them to that degree and focused so much of my time on making sure that they were good and, you know, still holding them accountable but providing the support they need, that I saw the most impact on their daily practice. And Im always focused on their wellbeing, I think I just implemented it best that year. Burnout occurs when a teacher (or nurse, mom, or any other worker) is overwhelmed by the demands of work compounded by behaviors around not prioritizing self care. I mean the students were challenging, but it was things like getting feedback from my supervisor that terrified me. And so, one of the things that we have to bring as an applicant, is a capstone project idea. called time on his nearly three-decade career in politics. They're like, where's our Feel Good Friday. And it was kind of a realization that its not improving my job performance at all, by getting to this point. Are you able to prioritize your health and overall well-being? Oh yes, its totally possible to have both! So I thought that it was going to be that the students behavior is just so overwhelming that they cant handle it, and thats what burns these first year teachers out. It's not surprising that teachers are struggling with burnout and on a more systemic level, schools are struggling with teacher shortages. And were saying it is okay at 4:00 PM, when you go home, to not think about work tonight and go to do some hot yoga, go run for a mile. Then spring break comes, and these are some of the things that [inaudible] in Adams research, during those times, the holidays are the roughest times for teachers because of the burnout and because of how you feel emotionally when youre giving your all to students in your classroom. And for a new teacher thats extremely important, as an administrator to go up to them and say, Man, it is October and I feel like I havent gotten anything done. And theyre saying, Wow, if they havent done that, then I might be doing something okay.. Hes an assistant principal at Chamblee Charter High School in DeKalb County, Georgia. And I was lucky enough to have great support to get me through that first year. Or the types of support that I got through my first four years of teaching?. So as a Latina and as a woman, I'm at that intersectionality, where I personally have faced many systemic barriers. Within the United States, 26% is of Latinx descent, our student body, and a dismal, 9% of the teacher force are of Latinx descent, that is a huge discrepancy There's something to be said about mirrors and windows. We explore the power of reflection, celebrating successes, and identifying areas for growth. Its so, so important that we look at, when we do get these teachers in, what can we do to retain them to develop their skills for them to be successful? Sofia Gonzalez: I mean, obviously of course, for many of us, if not nearly all of us, of course we'll translate and we'll make sure that our Spanish speaking parents or stakeholders understand what's happening in the conversation. And that stuff did grow, but it was really some of the some of the rituals and routines we had to learn first. Take the Quiz to find out your burnout type and get a roadmap for your next best steps. There's that reciprocity of friendship and it really creates more of a team working dynamic as opposed to you know, us just really not staying in contact throughout the school year. Lets talk through this, and showing them that its going to be okay if they make a mistake, theyre not chastised for it. We often feel siloed. And so I developed an organizational system where Im making sure I write down all my notes right away, that I am checking emails at certain times. So when you think about that, start planning for novice teachers, that first week, just helping them and holding their hand through the first few weeks, giving them exactly what they need. Half of the new teachers leave in their first few years of the profession. We discuss different ways we think negatively, such as catastrophizing, overgeneralizing, should statements, black-and-white thinking, and personalization. So specifically now, since we're still within the pandemic, teacher burnout is growing at an increasing rate. And thats throughout the first year. Its hard to hire people to fill positions, and for leaders in those schools, providing support is critical to keeping those teachers. What do you need? And if people are being honest and genuine, authentic, and giving you the answer, I have the influence as administrator to make change, to do whats best for kids. Every single veteran teacher was like, This is how I disconnect. I mean, they're like, yo, whoa. So its that constant cycle. They caused a lot of havoc in her class out of behavioral problems. So with the novice teachers, some of the burnout factors were common things that you wouldnt really think about, and this is pertaining to all teachers, when they get into a work environment, or they go into the pre-service week, its things like, Where do I park? So something that weve tried is providing ways for novice teachers to disconnect. But depending on that and who that administrator is, they might not change it. Positive thinking is contagious, and so is negative thinking. So when I provide the strategies Im not by any means saying that I do this with fidelity, but I strive to get to this point. BASIL MARIN: Its weird when youre an administrator and your teachers are coming to you, youre supposed to have the answers, right? The good thing is that we can rewire our brains to think more positively. I want to make sure Im stopping in. What was unique was, as I reflect on this, itll be my seventh year as an administrator now. Through reflection and self-awareness, he was able to transform his leadership style and become an advocate and leader for the staff in his school. I want to hear from you! And that really does something to a person's psyche having to jump back and forth between different modes of teaching and learning. Special education teacher Konrad Wert was a great teacher. So that we could really aim for and amplify these voices that have the stories. Shes like, I havent experienced this before. The trend between both groups was that the workload is just astronomical. But I would like to see you every now and then, and not just once a year to let me know, Hey is everything good?. And then what are some areas for growth for yourself, and areas that you want to continue to grow in as a teacher? I think you have to have both sides, right? And what can schools do to support them and help keep it from happening? But I thought about what, Where would I be if I didnt have that first year support that I got? Over the last two years, we've heard a lot of public discourse about teachers. Well provide you your license, but just come in and work for us while hiring a provisional. And I said, Okay, I might as well get a teacher contract while Im getting student teaching, and Ill work with, I called them at the time, the bad kids. I said, Ill do that for a year and then go into a comprehensive setting.. Case in point, I'm the only Latina on the junior AP language and composition grade level in my school. And so for me, working at former alternative school before that as a behavior specialist, I thought I was coming to a school where I really was coming to teach, get better at my content, get better at my pedagogy and really teach. I remember telling my students, I don't think that we're coming back. They cant accept feedback, or they dont know how to. But I want them to know, Hey, Im here to support you. And Ive been very real with my new teachers. And what I found from novice teachers, they said, Just tell me what I need to do, so I feel like Im doing my job right. I teach in a Title One school, and a lot of my students lack those additional resources that their counterparts have. Sofia Gonzalez: Sure. But is that the best solution? It was so overwhelming, and it was all these things I wasnt expecting about just being in a work environment, a teaching work environment, that it just kind of took its toll on me. And its going through, working through the social dynamics there and how to accept feedback, how to receive feedback from administrator. We believe teaching literacy is a skill. I mean, my first five years of teaching, I was teaching in an inner-city school in a gang infested neighborhood in a very, very toxic and dangerous environment. Even not knowing is okay, but the followup is what builds that trust. Our kids need those devices, yes.
